I was at an event recently with tech and finance executives, and the conversation was brutal: "I have to come in two days a week for no reason—just because." "My boss can't even articulate why." "I'm already interviewing because they treat me like a line item, not an asset." That last comment is what arbitrary return-to-office mandates actually communicate: I don't trust you to work remotely. I don't respect your time. I just need to see you in a chair. And your best people are listening. If your RTO policy is "come in X days a week just because," you've failed as a leader—not because remote work is always better, but because you've destroyed trust without articulating why. Your top performers will leave first (they have options), your mid-level people will disengage, and your productivity won't improve (they'll just commute to sit in meetings). The real issue is fear-based management: leaders who don't know how to lead remotely, don't trust their people to deliver results, or are trying to justify expensive office real estate. But talented people don't stick around for that. Instead, be clear about why people need to be somewhere—make it about the work, not the policy. Trust your people enough to measure results, not presence. Respect their time by having a legitimate reason for asking them to commute. Stop managing by control and start leading by trust, because your best people are already interviewing to work somewhere else.
